In this study, while the youth employment rate has continued to decline over the past few years, the turnover rate of MZ generation workers continues to increase, and one of the main causes of this phenomenon, the effect of overqualification perceived by MZ generation workers on their turnover intention next year. In addition, based on psychological contract and job match theory, it was intended to examine the mechanism by overqualification perceived by MZ generation workers induce their turnover or turnover intention, and to verify the importance of commitment working environment as a situational factor. Moreover, the results obtained through empirical analysis were compared with data from the past (3 years ago), and a comparative analysis was conducted based on data from the Korea Employment Information Service's Youth Panel. The survey data used in this study were surveyed in 2019 and 2020, 6,067 people who were employed in 2020 among the original and additional samples were selected as the subjects of this study. In addition, the analysis was conducted based on data of 5,484 people who were employed as of 2017, among the original and additional samples surveyed in 2016 and 2017. As a result, both the 2019-2020 data and the 2016-2017 data showed that the overqualification perceived by office workers at the time had a significant positive (+) effect on their next year’s turnover intention, and emotional satisfaction with the job positively mediated the relationship between the perceived overqualification and turnover intention. On the other hand, as a result of hierarchical regression analysis based on data from 2019 to 2020, the moderating effect of the commitment working environment was significant, but it was not significant in the data from 2016 to 2017. Based on the analysis results of this study, researchers presented academic and practical implications for preventing negative results including turnover that may occur due to overqualification perceived by MZ generation workers and creating commitment working environment that is important.
