호텔의 식음료 부서 종사원의 인적자원은 호텔의 근본 자산으로 여겨질 만큼 호텔에서 식음료부서는 주도적인 수익 센터로써의 역할을 담당하고 있다. 그러나 서비스업의 특성, 고용환경, 직무 불안정성 등의 다양한 이유로 높은 이직률을 보이고 있기 때문에 호텔에서는 종사원 개인의 전문지식을 축적하는 것에 어려움을 느끼고 있다. 따라서 각 호텔에서는 종사원들의 지식공유를 위한 다양한 지식경영활동을 중요한 전략으로 추진하고 있으며 종사원이 가진 암묵적 지식을 형식지로 만드는데 필요성을 제기해왔다. 이에 본 연구에서는 호텔 식음료부서에 근무하는 종사원의 지식공유활동 의사에 영향을 미치는 외부영향력을 사회적 자본의 인지적 자본, 구조적 자본, 관계적 자본으로 나누어 이 변수들이 지식공유활동과 조직성과, 직무만족 및 지식활동 의도와 같은 경영성과에 어떠한 미치는 영향에 대한 이론적 연구체계를 제시하였다. 이러한 이론적 배경을 바탕으로 연구모형을 도출하고 실증분석을 통해 가설을 검증하였다. 실증연구 분석을 위해 403명의 표본을 바탕으로 연구모형의 신뢰성, 적합성 등을 검토하여 총 9개의 가설을 검증하였다. 본 연구의 결과는 다음과 같다.첫째, 사회적 자본의 문화 인지, 유대네트워크, 호혜성 순으로 긍정적인 영향을 주는 것으로 나타났다. 그러나 전략 인지와 신뢰는 호텔 식음료부서 종사원의 지식공유활동에 유의한 영향을 보이지 않았다. 둘째, 지식공유활동은 조직성과, 직무만족 순으로 긍정적인 영향을 주는 것으로 나타났다. 또한 직무만족과 지식활동의도, 조직성과와 지식활동의도 순으로 긍정적인 영향을 주는 것으로 나타났다. 본 연구의 주요 시사점과 의의는 다음과 같다.첫째, 호텔의 식음료부서에 지식공유나 지식경영 등을 직접 적용한 실증 연구는 질적인 수준을 떠나 양적으로도 연구 수 자체가 적은 상황에서 호텔 식음료부서 종사원의 지식공유와 관련한 실증 연구를 진행하였다는 데에 의미가 있다.둘째, 본 연구는 호텔 및 외식산업 분야에서 지식경영을 이해하기 위해 주로 사용하는 자산의 개념이 인적 자산과 구조적 자산 등으로 한정적이던 데서 나아가 사회적 자본의 인지적, 구조적, 관계적 자산을 도입하여 보다 통합적인 관점에서 살펴보았다는데 의의가 있다.셋째, 효과적인 종사원 관리 및 기업의 경쟁력 강화 등을 위해 다양한 지식경영 활동을 하고 있는 기업이 나타나고 있는 시점에서, 본 연구는 여러 지식경영활동 중 호텔 식음료부서 종사원에게 보다 효율적인 것은 무엇이며, 이것이 조직에 직접적인 실효성을 가져다주는지에 대한 검증을 했다는데 의의가 있다. 또한 사회적 자본 중 문화를 공유하고 유대네트워크를 구축하며 종사원 간 호혜적 관계를 갖도록 하는 것이 지식공유활동에 중요한 영향을 주는 것으로 나타난 만큼 호텔 식음료부서에 지식경영 전략 구축 시에 실무적 도움이 될 것으로 기대된다. 마지막으로 사회적 자본은 그동안 기업에서 중요하게 여겨졌던 여러 종류의 자본, 특히 물적 또는 경제적 자본과 달리 사용이 증가함에 따라 그 가치가 감소하는 것이 아니라 오히려 커지는 특성이 있다. 따라서 호텔에서는 각 기업에 맞는 문화의 공유와 유대네트워크의 형성과 호혜적 관계를 돈독히 하는 방안의 마련을 통해 종사원들이 적극적으로 사회적 자본을 사용하고, 그 가치를 배가시켜야 함을 시사했다는 데에 본 연구의 실무적 의의가 있다. 이러한 결과를 바탕으로 현재의 ‘기반 활동의 구축’에 머물러 있다는 지식경영의 목표가 ‘지식의 순환 활동’을 위한 토대가 되기 위해서는 하드웨어적인 것과 더불어 사회적 자본의 차원에서 소프트웨어적인 부분에 까지도 세밀한 관심을 가지고 접근하는 것이 매우 중요한 과제라 생각하며, 본 연구는 호텔 식음료부서에서 이러한 실무적인 의사결정을 하고자 할 때 기초적인 자료로 활용될 가치라 매우 클 것으로 사료된다.
Human resources in a food and beverage department at a five-star hotel have been considered the basic property of the hotel as the very root to earn the main profit of the hotel. However, various factors as characteristics of service business, working environment and job instability have caused a high turnover and for hotels, it is hard to make its employees accumulate their individual professional knowledge. Hence, every hotel has been implementing various knowledge sharing activities as an important strategy to the employees’ knowledge sharing and, having been emphasizing the importance of writing some manuals on implicit knowledge. In consideration of the facts, the study categorized external influences on knowledge-sharing activity intentions of employees in a hotel food and beverage department into cognitive capital, structural capital and relational capital of the social capitals and, proposed a theoretical research system on how those variables affect business performances as knowledge-sharing activities, systemicity and knowledge activity intention. Base on the theoretical background, empirical research model and hypotheses were proposed. Base on total 403 samples obtained for the empirical research, this study reviewed reliability and fitness of research model and verified total 9 hypotheses through AMOS program.The results showed that Knowledge-sharing activities were observed to have a positive influence on culture recognition, bond network and reciprocity in order. However, for the strategy recognition and trust, they did not present any significant effects on knowledge-sharing activities of the employees at the hotel food and beverage department. The study also found that knowledge-sharing activities would have a positive(+) influence on systemicity and job satisfaction. In addition, the knowledge-sharing activities were observed to be positively related to job satisfaction and knowledge-sharing intention, and systemicity and knowledge-sharing intention in order. Major suggestions and significances of this study can be outlined as follows: First, an empirical research that had immediately applied knowledge sharing and knowledge management to the hotel food and beverage department should be considered significant for it actually examined knowledge-sharing of the employees at the hotel food and beverage department when qualitative and also quantitative researches on the same topic were hardly conducted in the past. Second, before this study, the definitions of properties, which have been mainly used to understand knowledge management in the hotel and food service fields, were only talking about human property and structural property but finally, it was this study that had discussed the definitions of properties from the integrated viewpoint by introducing the cognitive capital, the structural capital and the relational capital of the social capitals. Third, now, many companies are proceeding with various knowledge management activities for efficient staff management and the company’s competitiveness improvement. At this point of time, this study proved which of those many knowledge management activities would bring the most efficient benefits to the employees at the hotel food and beverage department including if that would be actually related to the immediate effectiveness of the organization. Among those social capitals, the culture sharing and the bond network building to encourage the employees to have a fair relationship to each other were observed to have a significant influence on the knowledge-sharing activities. For that reason, the findings of the study are believed to be a practical help to designing of knowledge management strategies at the hotel food and beverage department. Lastly, the social capitals are being used more frequently than ever comparing to other once-importantly considered capitals in a company as material or financial capital and, that is why the value of the social capitals is being even more emphasized than reduced. Therefore, the study suggested that the hotels should encourage the employees to make the best use of the social capitals while offering them chances to share the culture of the hotel itself and to create fair bond network. The study is believed to be practical for having multiplied the values of the culture sharing and the fair bond network. In order to make the goals of the knowledge management, which have only focused on the current ‘basic activity designing’, a foundation for ‘knowledge recurrent activity’, it is very much important to handle even software parts but not only hardware parts from the aspect of the social capitals. The study will be a good basic reference when the hotel food and beverage department tries to make any relevant practical decisions on that matter.
