본 연구는 조직 내 직무를 수행함에 있어서 자율성이 구성원의 정서적 조직몰입과 어떠한 영향 관계를 가지고 있는지 파악하고 두 변인 사이에서 직무기반의 심리적 주인의식의 매개효과와 리더와 구성원의 교환관계(이하 LMX)의 조절효과를 규명하는 것에 목적이 있다. 이를 통해 구성원들이 조직에 보다 정서적으로 몰입을 하게 만드는 환경적 요인을 파악하여 인적자원관리 방안에 대한 이론적, 실천적 시사점을 제공하고자 한다.연구목적을 달성하기 위한 연구문제는 다음과 같이 설정하였다.첫째, 직무자율성은 정서적 조직몰입에 유의한 영향을 미치는가? 둘째, 직무자율성은 직무기반 심리적 주인의식에 유의한 영향을 미치는가? 셋째, 직무기반 심리적 주인의식은 직무자율성과 정서적 조직몰입 사이의 관계에서 매개역할을 하는가? 넷째, 직무자율성과 정서적 조직몰입 사이에서 LMX는 조절효과를 가지는가? 다섯째, 직무기반 심리적 주인의식과 정서적 조직몰입 사이에서 LMX는 조절효과를 가지는가? 로 설정하였다. 연구문제 검증을 위해 국내 기업체에 재직 중인 직장인들을 대상으로 온라인 설문조사를 시행하였다. 수집된 총 321부의 응답을 SPSS 23.0과 AMOS 23.0을 활용하여 분석을 진행하였으며 다음과 같은 결과가 도출되었다.첫째, 직무자율성의 하위요인인 의사결정 자율성은 정서적 조직몰입에 정적 영향을 미치는 것으로 확인되었다. 둘째, 직무자율성은 직무기반 심리적 주인의식에 정적 영향을 미치는 것으로 나타났다. 셋째, 직무자율성과 정서적 조직몰입의 사이에서 직무기반 심리적 주인의식은 부분매개효과가 존재하는 것을 확인하였다. 넷째, LMX는 직무자율성과 정서적 조직몰입 사이에서 강화조절효과를 갖는 것으로 나타났다. 다섯째, LMX는 직무기반 심리적 주인의식과 정서적 조직몰입 사이의 경로에서 강화조절효과가 있는 것으로 나타났다.연구결과를 바탕으로 다음과 같이 실무적 시사점을 제시하였다.첫째, 조직의 관리자는 구성원의 정서적 조직몰입을 높이기 위한 방안으로 조직 구성원들이 자율성을 가지고 업무를 수행할 수 있도록 직무 환경을 조성하는 것이 필요하다. 둘째, 조직은 조직구성원 모두가 본인의 직무에 대해 철저한 주인의식을 가지고 조직 생활에 임하면서 리더와 긍정적인 관계를 갖는 것이 기업의 핵심 경쟁력이 될 수 있음을 인식해야 한다. 마지막으로 조직 내 리더와 구성원 간의 긍정적인 관계 조성을 위해 리더의 역량개발을 위한 조직차원의 제도마련 또는 교육 프로그램 지원이 중요하다는 점을 고려할 필요성이 있다.
The purpose of this study is to understand the effect of autonomy on the affective commitment of organizational members in performing duties within the organization and to investigate the mediating effect of job-based psychological ownership and the moderating effect of leader-member exchange (LMX) between the two variables. Through this study, theoretical and practical implications for human resource management will be given by identifying environmental factors that make members more emotionally immersed in the organization.The research questions to achieve the research objectives were set as follows.First, does work autonomy have a significant effect on affective commitment to the organization? Second, does work autonomy have a significant effect on job-based psychological ownership? Third, does job-based psychological ownership play a mediating role in the relationship between work autonomy and affective commitment to the organization? Fourth, does LMX have a moderating effect between work autonomy and eaffective commitment to the organization? Fifth, does LMX have a moderating effect between job-based psychological ownership and affective commitment to the organization?In order to verify the research problem, an online survey was conducted on office workers working at domestic companies. A total of 321 copies of the collected responses were analyzed using SPSS 23.0 and AMOS 23.0, and the following results were derived.First, it was confirmed that decision-making autonomy, a sub-factor of work autonomy, had a positive effect on affective commitment to the organization. Second, it was found that work autonomy had a positive effect on job-based psychological ownership. Third, it was confirmed that job-based psychological ownership had a partial mediating effect between work autonomy and affective commitment to the organization. Fourth, it was found that LMX has a reinforcement moderating effect between work autonomy and affective commitment to the organization. Fifth, LMX was found to have a reinforcement moderating effect in the path between job-based psychological ownership and affective commitment to the organization.Based on the research results, practical implications were presented as follows.First, organizational managers need to create a job environment so that members of the organization can perform their tasks with autonomy as a way to increase their affective commitment to the organization. Second, it should be recognized that all members of the organization having a positive relationship with the leader while engaging in organizational life with a thorough sense of ownership of their job can be the core competitiveness of the company. Finally, it is necessary to consider the importance of preparing an organizational system or supporting educational programs to develop competence of leaders in order to create a positive relationship between leaders and members within the organization.
