본 연구는 4차 산업혁명의 시대에 리더가 조직의 생존과 발전을 위하여 직원의 개인별 특성에 적합한 직무, 자아에 대한 인식, 적합한 조직 환경을 조성하기 위하여 어떠한 리더십을 발휘해야 하는지에 초점을 두고 있다. 관계기반이 강한 것으로 여겨지는 H 공공기관의 274개 표본을 대상으로 포용적 리더십이 직원의 직무열의를 향상시키는지 살펴보고 개인-조직적합성과 상호의존적 자아해석이 두 변수 사이에 어떠한 매커니즘적 영향을 미치는지에 대하여 조사하였다. 가설 수립과 검증 결과 리더의 포용적 리더십이 직무열의에 직접적으로 유의한 영향을 미치고 개인-조직 적합성, 상호의존적 자아해석이 두 변수 사이에 정(+)의 영향을 미치는 매커니즘으로 작용하는 것을 확인하였다. 또한 포용적 리더십은 상호의존적 자아해석과 개인-조직 적합성에 직접적인 정(+)의 영향을 미치는 것으로 나타났다. 따라서 직원의 직무열의 향상을 위해서는 리더는 조직이 요구하는 직무에 대해서 조직원에 대한 개인의 기능, 특기, 특성 등을 조직중심으로 내면화하여야 하며 조직의 목표, 비전, 가치 등에 부합하도록 개방성, 접근가능성, 유용성을 갖출 필요가 있다.
In the era of the 4th Industrial Revolution, this study examines the type of leadership necessary for organizational survival and development, focusing on creating job environments tailored to individual employee characteristics, self-awareness, and organizational needs. Drawing from 274 samples in H public institutions, we investigate the impact of inclusive leadership on employee job enthusiasm and explore the mediating roles of individual-organizational fit and interdependent self-interpretation. Our findings confirm the direct positive effect of inclusive leadership on job engagement, with individual-organizational fit and interdependent self-interpretation serving as mediators enhancing this relationship. Additionally, we find that inclusive leadership has a direct positive impact on both interdependent self-interpretation and individual-organizational fit. Thus, to enhance employee job enthusiasm, leaders must internalize individual member functions, characteristics, and competencies within the organization while maintaining openness, accessibility, and alignment with organizational goals, vision, and values.
