目的:探讨医务人员组织支持感和组织公民行为的关系,为提高该群体工作积极性与绩效提供参考.方法:采用组织支持感量表和组织公民行为量表对6家医疗机构共600名医护人员的组织支持感和组织公民行为现状进行测量.结果:不同服务年限、婚姻状况、年龄、职称、岗位的医务人员组织支持感得分差异有统计学意义(P<0.05);社区卫生服务中心人员的组织公民行为得分(118.2±12.0)高于综合医院人员(112.3±16.4),管理岗位员工得分(101.0±10.1)低于医疗(112.4±16.0)及医技岗位组(114.1±12.8),且差异均有统计学意义(均P<0.05);组织支持感和组织公民行为的认同组织(r=0.473,P<0.01)、利他行为(r=0.211,P<0.0l)、个人主动性(r=0.210,P<0.01)子维度呈显著正相关.结论:医护人员组织支持感与组织公民行为联系密切,管理者需要结合其特定背景特征给予组织支持,激励、提高其主动工作行为.
Objective:To evaluate the correlation between the Perceived Organizational Support(POS) and Organizational Citizenship Behavior(OCB) of the medical staff,thus providing reference for improving their enthusiasm and performance.Methods:Data of 600 medical staff was collected from 6 medical institutions using the Perceived Organizational Support Scale and Chinese Organizational Citizenship Behavior Scale.Results:The differences of POS scores were statistically significant among the subjects with different service time,marriage,age,tide and specialization(P<0.05).The OCB scores of medical staff in community health center (118.2± 12.0) was higher than that of general hospital (112.3± 16.4).The scores of the administrators (101.0± 10.1) was lower than clinical (112.4± 16.0) and medical technical staff (114.1 ± 12.8).The P OS and organizational identification (r =0.473,P<0.01),altruism (r=0.211,P<0.01),personal initiative (r=0.210,P<0.O1) had a positive correlation.Conclusion:The organizational citizenship behavior was closely related to perceived organizational support.The medical staff should be supported and motivated according to the different backgrounds.
