현대의 비즈니스는 구조적 전환기를 맞이하고 있으며 한국의 기업에도 기존과는 다른 성장전략이 요구되고 있다. 과거 1990년대까지 한국의 기업은 패스트 팔로워 전략을 통한 단기간의 성장을 이뤄냈지만 이제는 전문 분야의 리더로서의 역할 전환이 시대적으로 요구되는 시점이다. 전 세계 시가 총액 상위 10개 기업 중 6개 기업이 플랫폼 기반의 비즈니스를 하는 현대의 경영환경은 산업간 연계성 및 복잡성의 증대로 과거처럼 통찰력이 뛰어난 리더의 리더십에 의해 성공하기 어려운 환경이 되었다. 따라서 기업의 지속 가능한 성장을 위해서는 부서 간, 팀원 간의 협업을 통한 경쟁력 향상을 도모해야 한다. 또한 베이비부머 세대의 은퇴에 따라 그들의 자식 세대인 밀레니엄 세대(1980~2000년도 출생)가 2025년까지 전 세계 노동인구의 75%를 차지할 것으로 예상되어 이 세대를 포함한 전체 구성원에게 맞는 리더십을 고민해봐야 한다.이러한 배경을 바탕으로 본 연구는 공유리더십이 지식공유, 조직시민행동에 미치는 영향과 지식공유의 매개효과 및 공유리더십에 대한 직무열의의 조절효과를 수도권 소재 대기업, 중소기업을 대상으로 관계성을 밝혀내는 데 목적을 두고 있다. 또한 변수에 대한 세대별 영향력 차이 분석을 통해 의미를 도출하고자 한다.주류를 이루고 있는 수직적 리더십에 대한 대안으로 부각되는 공유리더십에 대한 국내 리더십 연구는 세계적 학술지에 비해 상대적으로 부족하며, 주로 변혁적 리더십과 셀프 리더십에 치중되어 있다. 또한 공유리더십 연구가 다양한 학회지에 연구는 되어 있으나, 종속 변수가 팀 성과, 팀 헌신에 주로 국한되는 한계가 있어 다양한 관점의 연구가 필요하다. 따라서 본연구는 공유리더십과 조직시민행동 간의 새로운 조절 및 매개효과를 규명함으로써 공유리더십의 작동원리에 대한 연구에 기여하는 의의가 있다.이를 위해 수도권 소재 팀장 이상급의 관리직을 제외한 대기업, 중소기업 사무직 종사자 563명을 대상으로 전문업체를 통해 온라인 조사를 실시하고 데이터 수집을 진행하였다. 이후 바론과 케니의 3단계 회귀분석을 통한 매개효과 검증, 위계적 회귀분석을 통한 조절효과 검증, 매개와 조절효과의 밀레니엄 세대와 다른 세대의 집단 간 결과 비교를 진행하였다. 연구 결과 공유리더십이 지식공유를 통해 조직시민행동에 정(+)적인 영향을 미쳤으며, 직무열의는 공유리더십이 지식공유에 미치는 영향을 증가시키는 조절효과를 발휘하는 것으로 밝혀졌다.
Modern business is facing a structural transition, and Korean companies are also required to have a different growth strategy. Until the 1990s, Korean companies achieved short-term growth through fast follower strategies, but now it is time to change their roles as leaders in specialized fields. The modern business environment, in which six out of the top ten global market capitalization companies operate platform-based businesses, has become difficult to succeed by the leadership of insightful leaders as in the past due to increased connectivity and complexity between industries. Therefore, for the sustainable growth of a company, it is necessary to improve competitiveness through collaboration between departments and team members.In addition, with the retirement of the baby boomers, Millennials (born in 1980-2000) are expected to account for 75% of the world's workforce by 2025, so leadership for all members, including this generation, should be considered.Based on this background, this study aims to find out the relationship between large and small companies in the metropolitan area in Korea, the impact of shared leadership on knowledge sharing and organizational citizenship behavior, mediating effect of knowledge sharing, and controlling job engagement. In addition, this study intends to derive meaning through the analysis of differences in influence by generation on variables.Domestic leadership research on shared leadership, which is emerging as an alternative to vertical leadership, is relatively insufficient compared to global journals, and is mainly focused on transformational leadership and self-leadership. In addition, although shared leadership research has been studied in various academic journals, research from various perspectives is needed because there is a limitation that the dependent variable is mainly limited to team performance and team commitment. Therefore, this study is meaningful in contributing to the study of the operating principle of shared leadership by investigating the new control and mediating effect between shared leadership and organizational citizenship behavior.To find the relationship between variables, an online survey was conducted and data collection was conducted on 563 office workers at large companies and small and medium-sized enterprises, excluding managerial positions of team leaders or higher in the metropolitan area.Afterwards, the mediating effect was verified through the three-stage regression analysis of Baron and Kenny, the moderating effect was verified through hierarchical regression analysis, and the results were compared between millennials and other generations of mediation and moderating effects. As a result of the study, it was found that shared leadership had a positive (+) effect on organizational citizenship behavior through knowledge sharing, and job engagement has a moderating effect of increasing the effect of shared leadership on knowledge sharing.
