본 연구의 목적은 감염병스트레스가 요양보호사의 직무스트레스에 미치는 영향을 분석하는 것이다. 코로나19로 인해 사회적, 경제적 어려움과 함께 요양보호사의 심리적 스트레스도 가중되면서 요양보호사는 여러 형태의 직업스트레스를 경험하고 있다. 특히, 요양보호사들은 업무 특성상 서비스 제공을 위해 이동이 많고, 기저질환이 있는 노인을 대상으로 서비스를 제공하고 있어 감염의 위험뿐만 아니라 이로 인한 심리적 스트레스를 경험하고 있다. 따라서 본 연구는 코로나19 초기에 대유행을 경험한 대구광역시 노인복지시설에 종사하는 요양보호사를 대상으로 감염병스트레스와 직무스트레스에 대한 설문조사를 실시하였다(N=203). 구체적으로 종속변수는 요양보호사 직무스트레스(전체)와 두 하위 요인(업무 관련 및 관계 관련 직무스트레스)이다. 독립변수는 감염병스트레스이며, 통제변수는 일반적 특성과 조직특성으로 설정하였다. 기술분석(예, 독립표본 t 검증, 일원분산분석, 상관관계)을 이용하여 변수들간의 이변량 관계를 분석하였다. 일반적 특성과 조직특성을 통제한 후, 감염병스트레스가 요양보호사의 직무스트레스에 미치는 영향을 파악하기 위해서 다중회귀분석을 실시하였다. 연구결과, 감염병스트레스는 요양보호사의 직무스트레스(전체, 업무 관련, 관계 관련)에 유의미한 영향을 주었다. 첫째, 직무스트레스 전체에서 일반적 특성(통근시간), 조직특성(시설규모, 운영주체)이 영향을 주었다. 둘째, 직무스트레스(업무 관련)에서 조직특성(기관 평가등급)이 영향을 주었다. 셋째, 직무스트레스(관계 관련)에서 일반적 특성(통근시간), 조직특성(운영주체, 기관 평가등급)이 영향을 주었다. 본 연구결과에 근거하여 사회복지적 함의를 제시하였다. 우선, 감염병스트레스로 인한 요양보호사의 직무스트레스를 감소시키기 위해서 이들의 일반적 특성과 조직특성을 고려한 통합적 노력이 필요할 것이다. 구체적으로 첫째, 요양보호사도 타 직종과 같이 맞춤형 교육이 필요하다. 둘째, 동료지지와 명확한 업무분장은 요양보호사의 직무스트레스를 감소시키는데 기여할 것이다. 셋째, 장기요양기관 관리자는 요양보호사의 직무스트레스를 정기적으로 관리하고 점검해야 할 필요가 있다. 넷째, 방역보조인력을 배치하여, 요양보호사의 업무 외 방역활동 업무부담을 완하시켜야 할 것이다. 또한, 장기요양제도와 장기요양기관평가의 제도적 개선을 통하여 요양보호사의 직무스트레스를 경감하고 이들의 처우를 향상시켜야 할 것이다.
This study aimed to identify the influence of the infectious disease stress on the job stress among personal care assistants. Personal care assistants have been experiencing various types of stress in their job as well as economical difficulties and psychological stress after the outbreak of Coronavirus Disease-19 (COVID-19). Due the nature of a job description, personal care assents are not only exposed to a high risk of COVID-19 infection but also more likely to suffer from psychological stress at their workplace. For this reason, this study explored the infectious disease stress and job stress among personal care assistants during the pandemic. Thus, this study recruited 203 personal care assistants at care facilities for the elderly in Daegu Metropolitan City, South Korea.The dependent variables of this study consisted of the overall job stress and its two sub-dimensions (i.e., task-related and relationship-related job stress). The independent variable was the infectious disease stress. The control variables were comprised of the general characteristics and organizational characteristics. In addition to a descriptive analysis, this study conducted bi-variate analyses (i.e., independent t-test, One-Way ANOVA, and correlation) to explore the relationships among the variables mentioned above. Finally, the multiple regression analyses were implemented to identify the influence of infectious disease stress on job stress of the personal care assistants after controlling for the general and organizational characteristics.As a result, this study found that the infectious disease stress significantly influenced on the job stress (i.e., overall, task-related, and relationship-related) of the personal care assistants after controlling for the general and organizational characteristics. As well, a few variables of the general and organizational characteristics were differently associated with the job stress. First, the general (i.e., commuting time), and organizational characteristics (i.e., size of facility and operational entity) influenced on the overall job stress. Second, the organizational characteristics (i.e., evaluation rating of facilities) was related with the task-related job stress. Third, the general (i.e., commuting time) and organizational characteristics (i.e., operational entity and evaluation rating of facilities) were associated with the relationship-related job stress. Based on the results, this study suggested several implications on alleviating the job stress and improving work environment of personal care assistants during the pandemic. First, considering the general and organizational characteristics mentioned above, the collective efforts should be implemented in order to reduce the job stress of personal care assistants. Specifically, the educational programs or trainings regarding stress management should be developed provided to person care assistants. In addition, peer supports and explicit work arrangements can contribute to reducing the job stress of personal care assistants. In particular, supervisors at long-term care facilities should monitor and deal with the job stress of their personal care assistants on a regular basis. As well, it is necessary to deploy and designate quarantine workers at care facilities for the elderly in order to alleviate the work burden of personal care assistants during the pandemic. Finally, institutional improvements of the long-term care policy and the evaluation system on the long-term care facilities should include the directions that enhance the job-related wellbeing (e.g., salary, benefits, incentives, etc.) and reduce the job stress of personal care assistants.
