Teaching quality is one of the most influential factors for student achievement, and classroom observation and resultant feedback are the pivotal elements to improve teaching quality. The quality of feedback is determined by the capacity of evaluators and the training for them is essential. However, scholarly works around such training have been scarce. To address such a gap, this study examined the traits of effective feedback and the training for evaluators based on relevant literature and case studies. Effective feedback is specific, evidence-based, positive or neutral, and focused on a feasible plan for improvement. However, these general traits do not always guarantee the effective feedbacks. The effects of feedback often depend on the contexts of its recipients. Thus, it is essential for evaluators to be trained to provide effective feedback based on specific contexts. This study introduces Measuring Effective Teaching's guideline for evaluator training and provides a case study of two school districts' evaluator training. Based on the findings, the practical implications are provided.
수업의 질은 학생의 학업성취를 결정하는 가장 중요한 학교 관련 변인이며 교사의 수업 능력을 높이기 위한 노력의 중심에는 수업관찰과 그에 대한 피드백이 있다. 피드백의 질은 수업관찰자의 역량에 따라 좌우되며 이러한 역량을 키우기 위한 체계적인 훈련이 필수적임에도 불구하고 국내에서 이에 대한 학문적 논의는 아직 부족한 것이 현실이다. 이에 본 논문은 효과적인 수업 피드백은 어떠한 특성을 가지고 있으며 이러한 피드백을 제공할 수 있도록 하는 수업관찰자에 대한 훈련은 어떠한 방식으로 이루어질 수 있는지를 문헌연구과 사례분석을 통해 탐색하였다. 선행연구에서 나타난 효과적인 교사의 수업에 대한 피드백은 구체적이고, 실제 데이터에 기반하며, 긍정적이거나 중립적인 평가를 중심으로 개선해 나가야 할부분에 대한 실행가능한 계획을 알려주는 피드백이다. 그러나 이러한 일반적인 특성들이 언제나 효과적인 피드백을 만들어내는 것은 아니며, 피드백을 받는 교사의 상황에 따라 효과적인 피드백의 양상은 다소 달라질 수 있다. 그러므로 상황에 따라 적합한 피드백을 제공하는 수업관찰자의 역량이 매우 중요하며, 이러한 역량을 키우기 위해서는 적절한 훈련이 필수적이다. 본 논문에서는 수업관찰과 관련하여 가장 규모가 큰 프로젝트 중 하나인 미국의 MET(Measuring Effective Teaching)에서제시한 수업관찰자 훈련 가이드라인을 간략하게 소개하고, 미국의 두 교육구에서 실제 시행된 수업관찰자 훈련의 사례를 통해, 우리나라 수업관찰자 훈련에 대한 시사점을 제시하였다.
