본 연구는 국내 원어민 한국어교원과 국외 비원어민 한국어교원을 대상으로 이직의도에 미치는 영향을 파악하여 이직의도 감소에 도움이 되는 정책 마련의 기초자료를 마련하고자 시도되었다. 이를 위해 국내에서 근무하는 원어민 한국어교원과 국외에서 근무하는 비원어민 한국어교원을 대상으로 2020년 12월 1일부터 2020년 12월 20일까지 자료를 수집하고, IBM SPSS WIN/25.0을 이용하여 t-test, ANOVA, Pearson correlation coefficient, Multiple regression을 사용하여 127부의 자료를 분석하였다. 직무만족도는 국외 비원어민 한국어교원이 국내 원어민 한국어교원보다 높았으며, 직무스트레스는 국내 원어민 한국어교원이 높았다. 감정노동과 이직의도는 국내 원어민 한국어교원이 더 높았으나 심리적 소진의 경우는 국외 비원어민 한국어교원이 더 높았다. 국내 원어민 한국어교원의 직무스트레스는 심리적 소진, 이직의도와 순상관관계가 있었으며 심리적 소진은 이직의도와 순상관관계가 있었다. 국외 비원어민 한국어교원의 직무만족도는 상관관계가 없었고, 직무스트레스는 감정노동, 심리적 소진, 이직의도와 순상관관계가 있었으며 감정노동은 심리적 소진, 이직의도와 순상관관계가 있었다. 심리적 소진은 이직의도와 순상관관계가 있었다. 국내 원어민 한국어교원의 이직의도에 영향을 미치는 요인은 직무만족도, 직무스트레스였으며, 국외 비원어민 한국어교원의 이직의도에 영향을 미치는 요인은 직무스트레스였다. 한국어교원의 이직의도를 줄이기 위해서는 국내외 한국어교원의 특성에 맞는 맞춤형 지원이 진행되어야 한다. 국내 원어민 한국어교원 대상으로는 직무스트레스를 낮춰주고 직무만족도를 높여줄 수 있는 정책적 지원이 필요하며, 국외 비원어민 한국어교원 대상으로는 심리적 소진을 낮추고 직무스트레스를 줄여줄 수 있는 방안이 시급하다.
This study attempted to prepare basic data for policy preparation to help reduce turnover intention by grasping the effect on turnover intention for native Korean teachers in Korea and non-native Korean teachers abroad. To this end, data were collected from December 1, 2020 to December 20, 2020 for native Korean teachers working in Korea and non-native Korean teachers working abroad, and 127 copies of data were analyzed using t-test, ANOVA, and Pearson correction. Job satisfaction was higher for non-native Korean teachers abroad than for native Korean teachers in Korea, and for job stress, for native Korean teachers in Korea. Emotional labor and turnover intentions were higher for native Korean teachers in Korea, but for psychological burnout, non-native Korean teachers abroad were higher. Job stress of native Korean language teachers in Korea had a net correlation with psychological burnout and turnover intention, and psychological burnout had a net correlation with turnover intention. Job satisfaction of non-native Korean language teachers abroad was not correlated, job stress was negatively correlated with emotional labor, psychological burnout, and turnover intention, and emotional labor was negatively correlated with psychological burnout and turnover intention. Psychological burnout had a net correlation with turnover intention. The factors influencing the turnover intention of native Korean language teachers in Korea were job satisfaction and job stress, and the factors influencing the turnover intention of non-native Korean language teachers abroad were job stress. In order to reduce the intention of Korean language teachers to change jobs, customized support tailored to the characteristics of Korean language teachers at home and abroad should be provided. Policy support is needed to lower job stress and increase job satisfaction for native Korean teachers in Korea, and measures to lower psychological burnout and reduce job stress are urgently needed for non-native Korean teachers abroad.
