본 연구의 목적은 대집단을 대상으로 하여 동등분배 집단성과급과 개인성과급의 수행에 대한 상대적 효과를 알아보고, 동등분배 집단성과급 체계에 사회적 비교 피드백을 제공 여부가 어떠한 영향을 미치는지 검증하는 것이었다. 90명의 참가자가 컴퓨터실에서 가상 계좌이체 과제를 실시하였으며, 두 실험 단계에 걸쳐 총 8회기의 가상 과제 실험을 수행했다. 실험 집단은 동등분배 집단성과급 단계에서 사회적 비교 피드백을 받는 집단(성과급+SCF 집단), 동등분배 집단성과급 단계에서 성과급만 받는 집단(성과급 집단), 아무런 성과급과 피드백 처치가 없는 집단(통제집단)으로 이루어졌으며, 참가자들은 세 집단에 30명 씩 무선 할당 되었다. 첫 4회기에서는 개인성과급 단계를 실시하였으며, 이후의 4회기에서는 동등분배 집단성과급 단계가 시행되었다. 따라서 본 연구의 독립변인은 성과급 분배 방식과, 동등분배 집단성과급에서의 사회적 비교 피드백 제시 여부였으며, 종속변인은 올바르게 완료한 과제의 수였다. 연구 결과 개인성과급과 동등분배 집단성과급 방식의 상대적 효과에 대한 비교에서는 차이가 나타나지 않았다. 또한 동등분배 집단 성과급에서는 사회적 비교 피드백을 추가로 제공받는 경우, 성과급만 받는 경우보다 유의미하게 높은 수행을 보이는 것으로 나타났다. 본 연구의 결과는 성과급 분배 방식의 적용에 대한 함의를 제공하며, 사회적 비교 피드백이 동등분배 집단성과급의 효과를 증가시킬 수 있다는 것을 시사한다.
The purpose of the present study was to compare the relative effects of equally divided group incentive and individual incentive with greater team size. In addition, the present study examined whether providing social comparison feedback could complement reduced performance of the equally divided group incentive system. Participants were 90 voluntary students of university and attended 8 experimental sessions in total, and performed a simulated work task on the computers. The participants were randomly assigned to one of three experimental groups: (1) Incentive and social comparison feedback group, (2) No social comparison feedback group, (3) Control group. After 4 sessions of individual incentive phase, 4 sessions of equally divided group incentive phase was introduced. Independent variables were incentive distribution method and presence of social comparison feedback. The results suggested that under the large group, effects of individual incentive and equally divided group incentive had no significant difference. Furthermore, in equally divided group incentive condition, providing social comparison feedback was more effective than only providing incentive on the performance. These findings suggest that equally divided group incentive can be more efficient than individual incentive, and providing social comparison feedback can complement the effect of equally divided group incentive.
