In today's competitive service industry, the hospitality industryplays a vital role in providing quality service. Hotels requiretheir staff to smile and provide quality service to customers,following the "service first" principle. The success of a hoteldepends largely on the performance of its employees, whoseemotions and feelings play a key role in their work, and theemotional regulation involved in this expression is known asemotional labor. Positive emotions and work enthusiasm arewidely recognized as positive factors in the work of hotelemployees, which can significantly improve customer satisfactionand employee performance and organizational performance.This study focuses on hotel employees' emotional labor andconstructs a mediation model with the aim of exploring in depththe mechanism of the role of emotional labor in the relationshipbetween positive emotions and work enthusiasm. To test thehypotheses, 370 employees in 34 hotel companies across Chinawere surveyed and t-tests and ANOVA analyses were used toassess the effects of respondents' demographic variables onemotional labor. Reliability tests and correlation analyses of thedata were conducted and structural equation modeling was usedto test our hypotheses.The results of the study showed that the results indicated thatdeep play played a fully mediating role in positive emotions andemployee work engagement, and employees were able to betterregulate their emotional expressions, which in turn increased thelevel of positive work emotions and further enhanced theirenthusiasm and engagement in their work. The surface role doesnot play a mediating role between positive emotion traits andwork engagement; the deep role plays a fully mediating role inthe rules of emotional expression and employees' workengagement, while the surface role does not play a mediatingrole.This paper has important academic and practical implicationsfor hotelcompanies in employee recruitment and training. Understandingthe mediating role of emotional labor on the relationship betweenpositive worker emotions and work ethic, hotel companies canenhance training on employee emotion management and emotionexpression rules to improve employee work engagement levelsand, in turn, contribute to organizational performance. Thisprovides an in-depth theoretical foundation and useful insights atthe management level for the hospitality industry to help build apositive work environment and enhance employee job satisfactionand performance.
