최근 세계 주요국의 반도체산업의 패권을 둘러싼 경쟁은 점차 치열해 지고 있다. 이러한 상황에서 반도체 기업들이 글로벌 반도체 전쟁에서 생존하기 위해서는 핵심 직원들의 직무와 성과 몰입을 위한 인게이지먼 트와 조직몰입을 강화시키기 위한 노력이 필요하다. 이러한 노력 중의 하나가 바로 반도체 기업들이 종합적인 내부마케팅 전략을 수립하고 지 속적으로 추진하여 직원들이 높은 인게이지먼트를 가질 수 있도록 하는 것이다. 일과 직무에 대한 인게이지먼트가 높은 직원들이 많은 기업들은 높은 조직몰입을 유인할 수 있고, 이는 결국 기업의 성과 달성에도 긍정적인 영향을 미칠 것으로 기대된다. 이상과 같은 연구의 필요성에 따라서 본 연구에서는 내부마케팅의 요 소인 교육훈련, 보상시스템, 내부커뮤니케이션 및 복리후생이 직원 인게 이지먼트를 매개로 조직몰입에 미치는 영향을 규명하고자 하였다. 세부 적으로는 내부마케팅 요소(교육훈련, 보상시스템, 내부커뮤니케이션 및 복리후생)가 직원 인게이지먼트에 미치는 영향, 직원 인게이지먼트가 조 직몰입에 미치는 영향 그리고 내부마케팅 요소가 직원 인게이지먼트를 매개로 조직몰입에 미치는 영향을 알아내고자 하였다. 통계분석에 필요한 자료 수집을 위해 반도체업종에 근무하고 있는 A사 의 직원들을 대상으로 총 700부의 설문지를 배포하고 691부를 회수하였다. 부실기재로 판단된 설문지 12부를 제외했으며, 최종적으로 유효표본 679부 를 통계분석에 사용하였다. 먼저, 기초통계분석과 상관관계분석을 위해서 SPSS 29를 사용하였다. 다음으로, 연구변수의 신뢰도와 타당도 분석, 동 일방법편의 검증, 기본가설과 매개효과가설 검증을 위해서 SmartPLS 4.0을 사용하였다. 선행연구에 기초하여 설정한 본 연구의 가설에 대한 검증 결과는 다음 과 같다. 먼저, 첫째, 교육훈련은 직원 인게이지먼트에 통계적으로 유의 한 영향을 미쳤다. 둘째, 보상시스템은 직원 인게이지먼트에 통계적으로 유의한 영향을 미쳤다. 셋째, 내부커뮤니케이션은 직원 인게이지먼트에 통계적으로 유의한 영향을 미쳤다. 넷째, 복리후생은 직원 인게이지먼트 에 통계적으로 유의한 영향을 미쳤다. 요약하면, 내부마케팅 요소인 교육 훈련, 보상시스템, 내부커뮤니케이션 및 복리후생이 직원 인게이지먼트 의 중요한 선행요인임이 규명되었다. 다음으로, 직원 인게이지먼트는 조직몰입에 통계적으로 유의한 영향 을 미쳤다. 이는 직원들의 회사에 대한 인게이지먼트 수준이 높아질수록 조직몰입이 높아질 수 있음을 의미한다. 마지막으로, 내부마케팅 요소(교육훈련, 보상시스템, 내부커뮤니케이 션 및 복리후생제도)와 통제변수들(성별, 결혼 여부, 노동조합 가입 여부, 직장 경력, 근무지)을 독립변수로 하고 직원 인게이지먼트를 종속변수로 하여 다중더미회귀분석을 수행한 결과는 다음과 같다. 첫째, 기혼자가 미 혼자보다 직원 인게이지먼트가 높으며, 직장 경력 11-15년보다 16년 이 상이 될수록 오히려 직원 인게이지먼트에는 부적으로 영향을 미치고 있 음을 알 수 있다. 둘째, 노조 가입 여부와 성별, 근무지, 직장 경력 10년 미만자와 16년 이상자 간의 경우에는 직원 인게이지먼트에 통계적으로 유의한 영향을 미치지 못하고 있음을 확인할 수 있다. 마지막으로, 내부 마케팅 요소들(교육훈련, 보상시스템, 내부커뮤니케이션, 복리후생)은 다 른 변수들을 통제한 경우에 직원 인게이지먼트에 통계적으로 유의한 영 향을 미치고 있는 것으로 나타났다. 본 연구에서는 반도체 기업을 대상으로 매개효과모델을 구축하고 내 부마케팅 요소(교육훈련, 보상시스템, 내부커뮤니케이션, 복리후생)가 직 원 인게이지먼트를 매개로 조직몰입에 미치는 영향을 검증하였다. 연구 결과 내부마케팅 요소들은 직원 인게이지먼트의 중요한 예측요인임을 확인하였으며, 내부마케팅 요소들과 조직몰입 간의 관계에서 직원 인게 이지먼트가 중요한 매개변수임을 알아내었다. 이러한 연구 결과는 반도 체 기업들이 내부마케팅의 성공적인 운영전략을 수립하고 직원 인게이 지먼트를 높일 수 있는 중요한 대안들을 마련하는데 필요한 기초자료와 정보를 제공할 수 있을 것이다.
Recently, competition over the hegemony of the semiconductor industry in major countries around the world has become increasingly fierce. In this situation, in order for semiconductor companies to survive in the global semiconductor war, efforts are needed to strengthen the engagement and organizational commitment of key employees to focus on their jobs and performance. One of these efforts is for semiconductor companies to establish and continuously pursue a comprehensive internal marketing strategy so that employees can have high engagement. Companies with many employees who are highly engaged in their work and jobs are expected to be able to induce a high level of organizational commitment, which is ultimately expected to have a positive effect on the company'sperformance. In accordance with the need for research as above, this study sought to determine the impact of internal marketing elements such as education and training, compensation system, internal communication, and welfare benefits on organizational commitment through employee engagement. In detail, the impact of internal marketing elements (education and training, compensation system, internal communication, and welfare benefits) on employee engagement, the impact of employee engagement on organizational commitment, and the impact of internal marketing elements on employee engagement. The purpose was to find out the effect on organizational commitment. The results of testing the hypotheses of this study established based on previous research are as follows. First, education and training had a statistically significant effect on employee engagement. Second, the compensation system had a statistically significant effect on employee engagement. Third, internal communication had a statistically significant effect on employee engagement. Fourth, welfare benefits had a statistically significant effect on employee engagement. In summary, it was found that internal marketing elements such as education and training, compensation system, internal communication and welfare benefits are important antecedents of employee engagement. Next, employee engagement had a statistically significant effect on organizational commitment. This means that as employees' level of engagement with the company increases, organizational commitment can increase. Lastly, internal marketing factors (education and training, compensation system, internal communication, and welfare system) and control variables (gender, marital status, union membership, work experience, work location) are used as independent variables, and employee engagement is calculated as independent variables. The results of performing multiple dummy regression analysis with the dependent variable are as follows. First, married people have higher employee engagement than single people, and it can be seen that having more than 16 years of work experience rather than 11-15 years has a negative effect on employee engagement. Second, it can be confirmed that union membership, gender, workplace, and those with less than 10 years of work experience and those with more than 16 years of work experience do not have a statistically significant effect on employee engagement. Lastly, internal marketing elements (education and training,compensation system, internal communication, and welfare benefits) were found to have a statistically significant impact on employee engagement when controlling for other variables. In this study, we built a mediation effect model targeting the semiconductor industry and verified the impact of internal marketing elements (education and training, compensation system, internal communication, and welfare benefits) on organizational commitment through employee engagement. As a result of the study, it was confirmed that internal marketing factors were important predictors of employee engagement, and employee engagement was found to be an important mediating variable in the relationship between internal marketing factors and organizational commitment. These research results will be able toprovide basic data and information necessary for semiconductor companies to establish successful internal marketing operation strategies and prepare important alternatives to increase employee engagement.
