随着"男主外、女主内"的性别角色分工、"隔代照料"的传统家庭代际支持逐渐被打破,双职工家庭夫妻双方需要同时承担工作任务和家务劳动.由此,如何实现员工工作和家庭的和谐共进成为重要议题.文章依据资源—获取—发展模型,以家庭—工作增益为中介变量,工作家庭区隔偏好为调节变量,构建配偶工具性支持对员工创新行为的作用模型,对258份员工问卷数据进行层级回归分析.结果表明,配偶工具性支持正向影响员工创新行为,家庭—工作增益在配偶工具性支持与员工创新行为之间起完全中介作用,低水平工作家庭区隔偏好能提高配偶工具性支持通过家庭—工作增益对员工创新行为的正向影响.
With the gender role division of"male lead outside,female lead inside"and the traditional intergenerational support of"intergenerational care"gradually being broken,both spouses in dual worker families need to undertake work tasks and household chores simultaneously.Therefore,how to achieve harmonious progress between employees'work and family has become an important issue in this field.Based on the resource-acquisition-development model,with family-work gain as the mediating variable and work-family segregation preference as the moderating variable,this paper constructs a model of the effect of spousal instrumental support on employees'innovation behavior.A hierarchical regression analysis is conducted on 258 employee questionnaire data.The results show that spousal instrumental support positively influences employees'innovation behavior,family-work gain plays a complete mediating role between spousal instrumental support and employees'innovation behavior,and low-level work-family segregation preference can enhance the positive influence of spousal instrumental support on employees'innovation behavior through family-work gain.
