随着互联网技术的发展,市场变化的加速,组织边界日益模糊,员工副业行为也越来越普遍.本研究运用扎根理论方法,借助NVivo12软件,对27份半结构化访谈和7份网络访谈进行质性分析和饱和度检验,旨在探究员工参与副业行为的驱动机制.结合目标内容理论,本研究发现:经济安全是员工副业行为的外部目标,而价值实现和情绪满足则构成了员工在副业中追寻的内部目标.此外,副业胜任感知、副业氛围感知和副业自主感知是影响员工选择参加副业的关键因素.同时,副业机会和主业约束是两个外部环境因素,在促进或抑制员工副业行为方面发挥着重要作用.本研究对组织行为学领域有关员工副业行为的研究进行了进一步拓展,并为组织管理副业员工提供了重要启示.
Amidst the rapid shifts in the market place,organizational boundaries are gradually dissolving,giving rise to a surge in employee side-hustle engagement.This study employs a rigorous approach,utilizing grounded theory and NVivo 12 software,to explore the multifaceted aspects of this phenomenon.Through an extensive analysis of 27 semi-structured interviews and 7 online interviews,the study aims to uncover the driving mechanism behind full-time employees'involvement in side-hustles.Based on the perspective of goal content theory,the study reveals the underlying motivations driving full-time employees towards side-hustles.We find that economic security serves as a prominent external goal,while internal goals revolve around value realization and emotional satisfaction.Crucial factors such as perceived competence and autonomy experienced by employees significantly influence their willingness to engage in such pursuits.Moreover,external environmental factors,including side-hustle social support and constraints imposed by primary employment,play a pivotal role in either facilitating or hindering side-hustle engagement.Recognizing these dual perspectives is vital in understanding the complexities associated with managing such arrangements effectively.By expanding the existing research on employee side-hustle engagement within the field of organizational behavior,this study offers valuable insights for organizations seeking to navigate and effectively manage employees who pursue side-hustles.
