공군 비행부대에 근무하는 항공정비사는 항공기 위주의 직무 수행으로 인해 타부서에 비해 현장 근무와 잦은 야근 등으로 항상 스트레스에 노출됨에 따라 이직, 질병 등 조직뿐만 아니라 개인에게도 악영향을 미친다는 것은 일반화된 사실이다. 그러므로 항공정비사의 직무스트레스를 줄이는 것이 직무만족 효과를 높이고, 결과적으로는 직무상 발생될 수 있는 인적결함(Human Error)을 감소시킬 수 있다고 생각된다.이러한 배경에서 항공정비사 439명 대상으로 직무스트레스와 직무만족에 대한 설문조사를 통해 실증분석을 하였고 수집된 자료는 SPSS WIN을 사용하여 기술통계, 상관관계 분석, 다중회귀분석 등의 통계방법으로 분석하였다. 본 연구의 결과를 요약하면 다음과 같다.첫째, 개인적 특성(계급, 근무년수, 작업기종, 소속부대)중 계급은 직무만족 및 직무스트레스와 무관하다는 것이다. 이 사실은 계급이 높아지면 스트레스를 덜 받게 될 것이라는 생각을 탈피하고 전 정비사를 부하로서 동일한 시각으로 보아야 한다는 것이다.둘째, 조직에 대한 지원(상관의 관심, 업무 토의)은 직무만족을 높이는데 매우 중요한 요인임을 알 수 있다. 일선에서 근무하는 관리자급은 반드시 획일적인 업무 보다는 세심한 지휘배려가 정비사 개개인에게 직무만족을 높이는 효과가 있다는 것이다.셋째, 직무스트레스 요인 중 책임감은 직무만족 요인과 정(+)적 영향을 가진다는 것이다. 이것은 정비사 개인에게 명확한 임무 부여를 통한 책임감을 부여 시에 개인 직무만족을 높일 수 있다는 것으로 해석할 수 있다.넷째, 과거 정비 분야는 부대정비대대 정비사가 매우 높은 스트레스를 가질 것이란 생각을 해왔는데 본 연구 결과는 항공전자정비대대 정비사가 다른 대대에 비해 높은 직무스트레스를 보유한 것으로 나타남에 따라 항공무기체계의 급속적인 발달에 따라 기인된 것으로 판단된다. 따라서 공군의 항공정비사의 직무만족을 향상시키기 위해서 개인적으로는 각자의 목표 설정 및 업무수행 능력 신장, 지휘관은 명확한 업무지침, 직무환경 개선 등 지속적인 관심제고가 필요하다고 본다.
It's a common knowledge that in an aircraft centric working environment, such as an Air Force base, long working hours and frequent night-shifts exposes aircraft maintainers to enormous amounts of stress. This environment brings various negative results to the individual and the organization such as frequent relocation and contracting diseases resulting from fatigue. Therefore, I conclude that by decreasing aircraft maintainer's work related stress, his job satisfaction rate will increase and eventually will decrease human error at the work place.A survey, based on 439 aircraft maintainers, were conducted to assemble empirical data on work related stress and job satisfaction. Using the SPSS WIN statistics tool, the survey results were analyzed for technology statistics, relational, and regression behaviors. The analysis results showed the following:First, among individual characteristics (rank, years in service, types of aircraft, assigned base), military rank had no relations with job satisfaction and work related stress. This is contrary to the common opinion that higher rank experienced less stress. It showed the necessity to view the maintainers as a whole unit of subordinates.Second, organizational support (boss's attention, task discussion) played a key role in raising the job satisfaction rate. In other words, line managers need to keep in mind that prudent management practices, rather than mundane tasks, showed yielding higher job satisfaction rates among individual maintainers.Third, among the elements that caused work related stress, responsibility directly impacted work related stress. The job satisfaction rate increased as the maintainer's task responsibility increased resulting from clear understanding of tasks at hand.Fourth, the cause of work related stress at each maintenance unit were different. Despite past belief that among the maintainers, base-level maintainers experienced much higher stress, the study showed that the stress level for (aircraft) electronic systems maintainers were the highest. It can be concluded that the recent exponential growth in the sophistication of the aerospace weapon systems may have caused this situation.Consequently, I conclude that in order to increase the job satisfaction rate among the aircraft maintainers, individuals needs to focus on establishing individual goals and enhancing job skills. And at the same time, the unit commanders should provide clear task instructions and show consistent concern towards improving the work environment.
